Abstract
Purpose: The article examines how integrating Artificial Intelligence into human resource management is reshaping the balance between algorithmic decisions and human agency. It proposes ethical, cognitive, and inclusive governance models to maintain human centrality in data-driven HR processes, ensuring fairness, transparency, and accountability in line with responsible AI. Methodology: Adopting a SLR, the study reflects on the governance of the “digital persona,” integrating insights from Diversity, Equity & Inclusion (DEI), AI literacy, and organizational ethics to build an interdisciplinary framework. Findings: The systematic literature analysis identifies three recurrent governance dimensions - ethical, cognitive, and inclusive - shaping AI adoption in HRM. Building on this synthesis, the study proposes an integrative governance framework centered on the “digital persona” Managerial implications: Managers and HR leaders should promote inclusive, responsible, and ethical governance models that combine technological efficiency with human centrality, through investments in digital training, ethical awareness, and organizational practices enhancing human agency. Research limitations: As a theoretical work, it lacks empirical validation; future studies should test its hypotheses through empirical research. Originality: The paper contributes to the responsible AI debate by proposing a model centered on the “digital persona”, combining inclusion, cognition, and ethics to define sustainable governance in the AI era.
